The main functions of HRM in an organization include recruitment, staff training and development, and administering performance appraisals to improve workforce capabilities and align them with the overall organizational goals (Oyadiran & Ishaq, 2023). The primary objective of this task is to analyze these HRM functions and their significance for organizational performance, particularly in the context of the Royal Senses Resort & Spa, a Curio Collection by Hilton Hotel.
Organizations worldwide pursue success and strive to outcompete industry counterparts. Achieving this feat requires the proper use of human resources to ensure sustained excellence and competitiveness, especially in the dynamic business environment of today. For this course, companies should recruit a capable, knowledgeable, and skilled workforce that contributes to the realization of desired goals (Oyadiran & Ishaq, 2023). Therefore, every serious business must develop and implement an exceptional framework for managing its human resources to increase performance. This needs to begin with a goal-centric process that supports sourcing qualified, adequate staff to assume specific roles.
This report is structured into sections to provide a comprehensive analysis of the topic and demonstrate its relevance to the selected case organization – the Royal Senses Resort & Spa Crete. The first part analyzes the recruitment and selection process, including job analysis, job specifications, and job descriptions, and how these relate to performance and motivation.
The second section details staff training and development in the context of individual and organizational performance, as well as training methods relevant to the hotel industry. The third section discusses performance management and appraisal methods, including relevant performance management theories. This will be followed by a case study analysis illustrating the application of HRM functions at Royal Senses Resort & Spa Crete. The last part presents the conclusion and recommendations to support managerial practice.
Recruitment and Selection
Recruitment and selection form two essential components of the staff hiring process. According to Oyadiran and Ishaq (2023), recruitment is the process by which organizations source, identify, and attract applicants for vacant positions. The process aims to gather as many appropriate candidates as possible for the subsequent selection process. Conversely, selection involves evaluating applicants’ qualities, experience, and expertise to identify the best talent from a pool of candidates.
Oyadiran and Ishaq (2023) state that recruitment and selection help create a pool of candidates and identify the best candidates to work in a company. In addition, recruitment and selection serve as the gateway to employee engagement. A defective practice in this phase hinders subsequent HRM processes and functions. Therefore, the concepts of job analysis, job specifications, and job descriptions are significant during the recruitment stage.
Job Analysis, Job Description, and Job Specifications
The concepts of job description, job analysis, and job specification are significant to HRM functions in any organization. Job analysis involves gathering relevant data about a given job and identifying the expected responsibilities of the position holder (Rajapaksha, 2024). The analysis also seeks to categorize the required level of education needed to hold the position.
According to Rajapaksha (2024), the outputs of the job analysis are the job specification and the job description. Therefore, a thorough job examination is essential to ensure and guide a good recruitment process. An organization’s systematic recruitment comprises drafting and executing a hiring policy that clearly describes the procedures of job identification, job vacancy, job analysis, person specification, job description, and advertisement. A typical job analysis method would involve giving the incumbent a questionnaire to list the job responsibilities, duties, work environment, work relationships, and equipment used. The Job Analyst then creates the job specifications and job description.
Preparing a job description is essential before the vacancy is publicized. A job description details the roles of the position holder and expected duties (Rajapaksha, 2024). It also provides candidates with the information they need to respond effectively to the vacant position.
The applicants develop the right expectations about the job, averting any form of misunderstanding of the job roles. Examples of job description content include the job designation and location, nature of duties, relationships of responsibility, required qualifications, and the required work environment. The job description supports the recruitment process by aligning the position’s requirements with prospective candidates.
Conversely, a job specification outlines the capabilities, skills, and intellectual integrity required to perform a given job. Job specifications help the organization to identify the ideal candidate for the job (Rajapaksha, 2024). The specifications help explain the job description and the desired human qualifications needed to perform the job more effectively. Some of the job specification contents include educational qualifications, skills and attributes, physique and mental requirements, and professional certifications, among others.
Relation of Job Analysis, Description, and Specification to Recruitment and Selection, Motivation, and Performance
Job analysis is the systematic exploration of the technical activities that define the responsibilities, duties, and accountabilities of a role. The analysis helps to derive job specifications and descriptions, including the tasks, skills, and knowledge essential to perform them, as well as the conditions favorable to execute the duties. The job descriptions help to guide the hiring authorities during recruitment to attract appropriate candidates.
Since recruitment and selection form the initial stage in the hiring process, the job description defines the responsibilities for a large number of prospective applicants, who then respond by expressing interest in the positions (Hamza et al., 2021). The job description relates to motivation and performance regarding expected objectives and performance standards. Job specifications outline the minimum human experience, qualifications, and attributes needed to perform the job. The specifications support recruitment and selection by assisting in screening applicants to ensure a match between the detailed requirements and candidates’ competencies. Job specifications support motivation and performance by detailing duties to be evaluated. Clarity in expected duties is likely to motivate the staff.
Recruitment and Selection Methods and Approaches
There are two major types of recruitment: external and internal recruitment. The external approach entails sourcing applicants from outside of the company. This can be done by posting the job description on job listing sites, social media, or organizations’ career pages. External recruitment not only attracts suitable applicants but can also reach passive candidates who might not be actively looking for jobs (Muduli & Trivedi, 2020).
Organizations can also adopt other external recruitment methods, such as campus recruiting, since these methods foster long-term relationships and the mentoring of future leaders within the organization. Other recruitment methods, such as social media, are cost-effective and lead to faster vacancy filling. Abbas et al. (2021) describe contracting agencies, employee referrals, and union and labor offices as other external recruitment methods preferred by some employers. Internal recruitment entails sourcing candidates already employed by the company who are working in different roles. Looking for talent internally not only reduces the costs associated with hiring but also lowers the risk of poor hiring.
After closing the application process, organizations must select the best candidates for the job. Selection ensures the right candidate is selected to enhance the organization’s productivity and efficiency (Abbas et al., 2021). Various selection methods include interviews, tests, and line manager approval.
Interviews are meetings held in person, by telephone, or via other electronic means between the candidate and the employer, during which questions are asked to evaluate the applicant’s suitability for the role (BBC, n.d.). Tests such as psychometric assessments can be administered to evaluate the candidate’s personality. Line managers have extensive knowledge of the jobs and the required competencies and are therefore instrumental in approving the ideal candidate.
Training and Development
Organizations strive to be prosperous through differentiated services, products, capabilities, and programs. However, such elements should be developed, envisioned, executed, and sustained by skilled, well-trained individuals. Organizations require substantial resources to provide staff training and development to improve employee potential and ensure staff can effectively assume higher levels of responsibility. Kalli et al. (2023) describe training as a tool for enhancing employees’ skills, abilities, and knowledge to facilitate a better understanding of certain aspects of the business. Training and employee development, when integrated with other practices such as continuous learning, directly influence the quality of human resource outcomes, ultimately leading to increased organizational performance.
Staff training and development occur at different stages within the organization and support individuals in accomplishing different goals. Training helps the workforce increase morale by reducing frustration and anxiety experienced in the workplace (Kalli et al., 2023). If an assignment is not performed properly and causes unexpected outcomes, an employee might feel demotivated. Persons who do not perform at a high level might contemplate leaving the company or could be dismissed.
However, training equips an individual with the skills needed to complete tasks, resulting in greater confidence and drive. Training and development serve as effective instruments that not only improve the competencies required to complete a job but also provide the means to help individuals be more satisfied with their performance outcomes. Moreover, staff training and development are critical components of human resource planning, as they help maximize returns on investment in employees. Kalli et al. (2023) define employee performance as the level of satisfactory output produced by a worker over a given period. Therefore, through training, an individual’s performance will increase, translating into better organizational output.
Various training methods and types include off-the-job and on-the-job training. Examples of on-the-job training include job instructions, coaching, apprenticeships, committee assignments, job rotations, and internships. Off-the-job training encompasses classroom training, case study methods, simulation exercises, role-playing, computer modeling workshops/ seminars, and behavioral modeling (Kalli et al., 2023). However, in the hotel industry, not all these methods are applicable.
On-the-job training methods applicable to the hotel industry include job rotation, job instructions, coaching, and apprenticeship. These methods are used primarily to educate staff at various levels within the organization. The methods aim to impart the latest practices to employees and promote the acquisition of new skills.
Job rotations entail shifting staff from one role to another at determined intervals to learn specific skills. The employee is assigned various duties in succession to acquire experience in numerous activities. Coaching is a form of training in which employees receive support as they learn to achieve a specific professional or personal goal (Kalli et al., 2023). The supervisor serves as the instructor and guide for the trainee, and the activities entail extensive, progressive correction and evaluation. Job instruction trains employees to break down tasks and develop the best way to complete them, and, in turn, to mentor others to do the job the same way, repeatably and consistently.
Regarding seminars, participants are required to pool their ideas, thoughts, suggestions, and viewpoints to examine a problem from a different perspective. The major limitation of this method is that an employee has to recall and apply theoretical teachings in the practical work environment. Despite its drawbacks, off-the-job training remains widely applicable because trainees learn critical skills.
Performance Management and Appraisal Methods
Performance management can be defined as various activities, procedures, policies, and interventions developed to support employees in enhancing their job performance in a company. Performance management often starts with performance appraisal, which includes feedback, goal setting, staff training and development, and a reward system (Awan et al., 2020). The main objective of performance management is to enhance organizational productivity, measure performance, set performance goals, provide feedback, improve performance, and increase decision-making (Siraj & Hágen, 2023). Moreover, new strategies that are more focused on staff engagement and development have replaced conventional approaches that emphasize control and evaluation. Various theories, such as motivation theory and human needs theory, support staff performance management and motivation.
Motivation Theory
According to motivation theory, staff tend to increase their performance when they perceive that the organization values their contributions. According to Faozen and Sandy (2024), rewards and recognition linked to improving performance or attaining the anticipated behavior can help staff demonstrate high-performing, positive behavior. Moreover, rewards are issued for good performance, which encourages employees to work hard and feel valued, prompting them to continue putting in more effort. Rewards and recognition issued correctly can enhance the quality of work and employees’ productivity. In most scenarios, workers who feel appreciated tend to be more enthusiastic and strive for greater heights.
Human Needs Theory
This theory postulates that reward and recognition can satisfy certain fundamental psychological needs of staff. Regarding performance management, recognition helps to satisfy the urge for a reward and increase the sense of individual worth. In contrast, reward helps to satisfy the need for financial security and economic recognition (Faozen & Sandy, 2024). When these are provided, workers become more inspired and increase their performance. These theories emphasize rewards and recognition as significant factors that improve employee dedication and commitment to work. Staff who feel appreciated and recognized tend to be loyal, motivated, and perform better in their work.
Advantages and Disadvantages of Appraisal Methods
Understanding employees’ impacts and contributions is essential for businesses to measure efficiency. Organizations conduct performance appraisals to identify a person’s strengths and weaknesses and to provide insights into training and development gaps. Common appraisal methods include 360-degree feedback and rating scale methods.
The 360-degree feedback method involves a comprehensive assessment of employees’ task capability, leadership traits, and professionalism (Dewakar, 2023). This method considers only task performance and goals completed successfully, and interviews people who work closely with employees while integrating applicable line manager reviews. This method is advantageous because it provides detailed information about the employee from diverse data sources. Its limitation is that it is time-consuming due to the many aspects considered in the review process.
The rating scale method uses the excellence scale as its core appraisal technique. The scale can be between one and five or one and ten, with defined skills in every scale. For instance, staff can score a ten in customer care but a three in compliance paperwork.
The rating scale approach is beneficial because it provides a consistent assessment tool for a large group of staff, as everyone is gauged on a similar scale and across comparable topics (Dewakar, 2023). It is also a cost-effective, relatively faster method than 360-degree feedback, which is time-consuming. However, the rating method can include some reviews that are more arbitrary than others, and some might be skewed by bias, especially if a manager favors certain employees.
Case Study Analysis
In the routine management of global companies, human resources remain a fundamental factor determining the speed of development. Since employees working in multinational firms might have diverse origins and businesses have branches in various cities, the demand for appropriate human resources remains critical. This necessitates that multinational companies have an HRM that is better suited to achieving desired development goals. Royal Senses Resort & Spa, a Hilton hotel chain, performs various HRM functions, including recruitment and selection, training and development, performance management, and appraisals, as elaborated below.
Recruitment and Selection
Royal Senses Resort & Spa adheres to the greater Hilton Hotels’ recruitment methods. Hilton Hotels uses internal recommendations, internal applications, headhunting, campus recruitment, and online recruitment (Rui, 2021). To retain talent, the Hilton headquarters boasts of a talent bank with regularly updated information. The company considers candidates from this list when a management position arises, while internal promotions within the organization fill about 5 percent of new positions (Rui, 2021). Candidates are selected through various techniques, such as interviews, to find the right person for the job.
Training and Development
For newly hired employees, the Hilton hotel has two diverse staff training programs: four hours for entry-level staff and forty hours for newly engaged management employees. Management staff members are taught basic customer care service skills and ways to motivate staff. However, departmental heads receive irregular training focused on job skills acquisition, product knowledge, communication skills, and corporate culture (Rui, 2021). The Hilton Hotels also run a university where staff members enroll in a course that aligns with their personal development plans.
Performance Management and Appraisal Methods
All employees of the hotel are subject to a performance appraisal, usually conducted annually using a balanced scorecard system. The performance reviews include colleague, self, subordinate, and customer evaluations. The hotel manager is the principal assessor, whose evaluation accounts for about two-thirds of the overall score (Rui, 2021). For technical professional positions, the organization invites peer experts to appraise and enhance the authority of staff evaluation.
Conclusions and Recommendations
The report offered a detailed exploration and critical analysis of the principal functions of HRM in a company. The main objective of this work was to evaluate how these functions contribute to organizational effectiveness, with particular attention to the Royal Senses Resort & Spa, a Curio Collection by Hilton Hotel. The report presents intriguing findings on the various roles of HRM within an organization.
First, the recruitment and selection process is a vital phase of staff hiring that every organization needs to take seriously to hire the right individuals for the position. The hotel applies both approaches, including sourcing candidates from the campus to find the best candidates. Second, staff training and development are continuous processes that an organization should not ignore, especially in the highly competitive business landscape. Training equips staff with the skills needed to perform the job effectively and with confidence. Royal Senses Resort & Spa has two training methods for new employees that help to increase their job knowledge and skills. Employees require performance appraisals to gauge their contribution and effectiveness.
The paper recommends institutionalizing various HRM functions while adhering to best-practice standards to maximize employee benefits. This will go a long way toward establishing competent human capital that can meet current and future industry needs to a greater extent. Part of the lesson learned is the importance of attracting and retaining employees who contribute to reliable, sustained success in the organization.
